长效互动, 目的分明——外企实习三方共赢

记者:作为外企人力资源服务机构, FESCO在招聘实习生计划中有怎样的部署?

李毅光:从2008年底, FESCO开始进行一项关于在外国公司内同样建立创业实习基地可行性的小规模调查。通过相关调查, 我们发现, 部分企业, 尤其是人数比较众多的生产制造型企业其本身有一定的实习计划, 每年都在按部就班的展开。而此次调查, 也激发了一些没有实习计划的企业纷纷拿出岗位专门给大学生。应该说, 绝大多数企业对政府的号召做出了积极正向的回应。

配合团中央、团市委建立大学生创业实习基地的号召, 今年年初, 我们对服务的各企业进一步开展了实习信息的收集和征集工作。一是, 在外资企业中征集大学生的创业见习基地, 另一方面, 收集见习的一些岗位。现在, 已经上岗的实习生, 包括FESCO内部所使用的实习人员已经超过了50名。09年随着暑期的到来, FESCO及众多外资企业将提供更多的见习岗位。详情可登陆本公司网站查询。

记者:请您谈一谈, 外企招聘实习生的形式有哪些?

李毅光:一般情况下, 外资企业会委托人力资源公司开展实习就业招聘活动。以FESCO为例, 招聘事业部会定期收集服务企业对实习岗位的需求, 随即在网络贴出招聘信息寻找符合条件的学生。接着我们会对其进行初次面试, 最后由招聘企业进行最终面试, 确定人选。另外, 我们也可能不会在网上公布招聘信息, 直接联系学校, 推荐毕业生, 或者通过亲戚朋友介绍推荐实习生。当然, 有的企业有周密的实习生计划, 会在每年的固定时期将需求刊登在公司主页上。求职者通过投简历、笔试、简历筛选、面试、录用这几个步骤 (根据企业的具体情况有所变化) , 获取实习机会。这里想提醒广大学生们的是注意资讯获取途径的多元化和精准性。

而就FESCO自身需求的实习生, 如前台, 助理等岗位如果有需求, 我们会随时与学校交流。

长短实践, 各有不同——平常心态稳中取胜

记者:企业招聘实习生的目的有哪些呢?

李毅光:首先, 有的企业招聘实习生是为公司进行人才储备。与一般校园招聘相比, 针对非毕业生的实习生计划, 可以让他们较早的了解企业, 接触、熟悉岗位、单位业务, 与企业建立感情, 拓展其在这一领域的知识层面, 提升职业化水平。而经过一定时期的有效观察, 评测, 企业对实习生的知识水平、岗位适应情况、人际交往能力等都会有比较准确的把握。这样, 相当一部分表现优秀的学生将有机会进入所在公司工作, 而公司也能在准确了解实习生基础上有效选才, 达到一种双赢的效果。

其次, 有的公司因为工作变化需要一些不定期或者短期工作的人才, 这类实习生在企业时间比较短, 只是辅助性的完成特定的一些工作, 解决实际生产中遇到的问题。

记者:调查显示, 部分同学感觉实习的收获比较小, 从事的工作多是与专业不贴切的内容。那么, 企业招聘实习生之前是否有详细的计划和安排?

李毅光:就本公司而言, 在发布实习信息中, 会对该岗位的学历要求、工作地点、职位月薪、招聘人数、职位描述、工作职责、职位要求、实习待遇、实习天数有详尽的描述, 便于求职者比对自身情况投递简历, 也可以使企业有效筛选人才。但是, 即便对于同一个岗位, 企业之间, 企业与个人的理解都存在着差异。这就使你难免在进入企业实习中发现, 招聘信息对岗位的描述与你之前的理解出现偏差。另外, 岗位也存在一定的弹性。如行政类的岗位, 在业务高峰时, 企业可能会大量招进实习生, 而在业务量减少后, 自然没有这方面的需求。所以, 对于这样的用人需求, 由于企业无法事先做出计划, 只能应时而动。

对有的同学提出, 实习的收获比较小, 从事的工作多是与专业不贴切的内容。从企业的角度看, 在实习阶段将核心任务交给学生, 既不现实, 也不可能。首先, 实习生的流动性非常大。由于身份不同于一般员工, 企业对其约束性很小, 且由于多数学生还需完成学业, 其工作时间也很难保障。对以产生效益为目标的企业来说, 实习生不具备这样的条件。此外, 实习生的培训成本比较大, 公司不但要为其提供办公设备或许还要指派专人对其进行帮教。再加上实习时间短, 企业刚投入了培训成本还没看到效益, 实习期就满了, 算下来企业很不合算。

投之以礼, 报之以桃——如此实习更受欢迎

记者:企业更青睐具备什么品质的实习生呢?

李毅光:我个人更青睐那些拥有良好职业素养的同学。第一, 你的专业素养。这里所说的专业包括两个层面的内容, 其一, 专业知识从知道要变为懂。其二, 能否很好的融入到你的专业团队中。第二, 眼勤、手勤、口勤、腿勤。眼勤就是要仔细观察周边的事物, 查漏补缺;手勤是要将自己所获取的材料, 变成符合企业需求的有价值、有意义的成果, 得多动、多写;口勤是要找人多问一些自己不懂的问题, 多多学习, 切忌不懂装懂;腿勤要到岗位中多了解工作内容, 获取信息。第三, 要讲诚信。这也是一个人职业操守和商业道德的体现。第四, 无论在实习中接受怎样的工作, 哪怕是“打杂”, 都能全力以赴, 既然在企业担任一个岗位的实习, 就要承担起这个岗位应有的责任。

综上所述, 有职业敏感度且德才兼备的人才会更加受到企业的青睐。

记者:您认为, 大学生应该以怎样的心态看待实习呢?

李毅光:现在, 我们经常听到学生降低求职期望值的说法, 其中, 不少都是基于一种“价格”层面的表述。但是, 我认为, 薪酬是随行就市的, 是一种市场行为, 并非个人能够左右。可以说, 你在社会上创造的价值是一定的, 而价格永远围绕着价值上下波动, 有波峰一定有波谷, 所以, 这并非是否降低期望值的问题, 只要接受即可。另外, 即便社会经济稳定, 也会有人找不到工作, 不会因为心态调整而发生质变。这是社会使然, 也并非薪酬决定的。

所以我想强调, 所谓的落差应该是自己与社会的差距。我们要意识到, 随着社会分工的逐渐细化, 越来越多的职位都会有更加明晰的分工。你的工作很可能只是一条工作链中的某一个环节, 甚者属于灰色和边缘的地带, 但是这些地带同样组成了专业或行业的一部分, 作为社会分工不可缺少的内容。所以, 大家要平和的接受并适应。
